Are performance reviews useful?

Performance reviews are extremely important, but not at the cost of making some people important or demeaning some people. Some of the reasons that Performance reviews have an extremely bad name is because of the nature of the review, which might have questions like these :1) Not relevant to current jobMany times employees don’t understand how a review question is relevant to the work they are doing or the project they are in. It’s like reviewing a Technology Developer on performance in Financial Accounting!!!2) Does not recognize career aspirationsSince review questions are generic in nature, they tend to miss the individual’s ambitions within the organization, thus promoting a feeling that the organization does not care about the employee’s future.3) Short term focusedSince employee development discussions rarely happen independently & are clubbed with performance reviews, a very short term approach is widely observed in the questions asked to employees.4) Unclear linkages to organizational objectivesEmployees don’t realize how their work impacts the company's performance. Neither, how soft skill aspects like attitudes & values at work are critical.5) Doesn’t address diversitySame review template form is applied to a large group of employees. All review questions are treated with equal importanceBefore any organization has Performance Review for any of its employees, it can have these hygiene factors at place :1. Personalized for each employee.2. Focused on long term employee career aspirations too3. Described by how actual performance will be measured/evaluated4. Allowed for both Descriptive & objective assessment with free flow of qualitative inputs5. Weighted according to priority as per employee’s job responsibilities6. Mutually agreed upon by employee & manager before the review7. Evaluated independently by employee & manager to allow unrestricted inputs8. Open for disagreement by employee after Managers have given their inputsComing back to the main point, Performance Review are nothing but just a measure and interaction on the work done by you, how beneficial it was, and how it can be improved for organizational & personal growth. One of the key things we miss out in Performance Review is Feedback. Why cannot we have regular recorded feedback for employees by their reviewers/managers/bosses. If this this is done properly, trust me, Performance reviews be it quaterly, half yearly or bi monthly, will not spring a surprise.Let organizations encourage a 2 way feedback process, have a system and get feedback recorded instantly. So that at end of reviews, people have leverage to justify their reviews and not see it, just as an annual ritual or obligation.Note : Me and my team at GroSum are trying to make Performance Reviews a more interactive and friendly process both for the reviewee and reviewer.
