Don't manage, guide. IQ and experience are two attributes you want your team members to over-index on, but there are plenty of other attributes that also matter including judgment, work ethic, communication skills, and teamwork. Unlike raw IQ, these are things that can be developed in any employee. Your job is to provide individualized guidance to each of your team members in the areas where they need to develop.Here are other some general tips for guiding strong engineers.Guide what they build, not how they build. As a manager, your job is to make sure your engineering team is working on the most important things. Your idea of what is most important will often differ from theirs, so you need to spend some time explaining why you feel your priorities are the right ones and letting them make the case for theirs. Once you're agreed on priorities and the outcomes you need, give them latitude to decide how they achieve them.Ask probing questions. Ask them what their design optimizes for, what their availability target is, what the latency requirements are, why they chose a particular persistence layer, why they chose the specific language. Ask them what the standard in your company is for X or Y, and why they chose to diverge from the standard. Doing so will educate you, and also give you an opportunity to spot potential inconsistencies in their design or fuzzy thinking in general.Connect them with very senior engineers even smarter or experienced than they are, and set up a process to leverage that experience. There are several lists of the “Tops” out there, and would be well worth reviewing those for their listings. The Architectural Record lists the top ten as being Cornell, Rice, Cal Poly, Syracuse, Cooper, RISD, Pratt, Virginia Tech, SCIA and UT Austin. Interestingly, they then show the rankings over time, which gives one a sense as to the specific reputation stability of one school over another. In the 9-year rankings, Cornell is consistently rated #1, Rice fluctuates between 2 to 5, and so on through the list.Truth of it is, any one of the top ten would be decent. What one needs to do is to look at the specific programs… for me, when applying back in the dark ages, the criteria included:was the school founded as an independent school, or was it spun out of a Fine Arts or Engineering school? Is it still a subsidiary of another school, rather than retaining its own robust founding?What is the academic reputation of the University i which the Architecture program is embedded?What is the physical environment of the school? Is it out in the countryside? part of a fascinating urban context?What is the social life for students on campus/off campus? Is this a small academic setting, gi-normous, “Greek Culture”, or ?????Will note that, again, back in the dark ages, I applied to Cornell, Rice, Pratt, University of Michigan and two “Safety Schools”. Was admitted to all but UM, ended up going to Rice…. While I was at Rice, they initiated their highly reputed “Preceptorship Program”, in which, between one’s fourth and fifth year of academic study, one spent a year working as an intern at a highly reputed architectural firm - This provides one with a massively different approach towards one’s final year, and it also provides the student with a “brand name” work experience when one graduates and hits the job market. For most of my classmates (me included) shifting from Rice to NYC, Boston, Philly, Chicago, SF - for internships at nationally known firms with high records for design awards was a professional platform game-changer. I returned to the firm I worked for i Philly following my final year, and then used that firm as a patform for further professional development, including attending grad school, teaching, etc..Rice also has NO frats or sororities.. they have a residential college system that provides social context without some of the (sometimes challenging) social “selectiveness” of the Greek system…..
