What is the best applicant tracking system, and why? What are some good solutions for different common scenarios?

Amazing question. Almost every applicant tracking system ‘sucks.’ This was a truism when I worked at LinkedIn and now having started a company that does recruiting, I can confidently say few people ‘love’ their ATS.Why is there no winner?Because there is no ‘standard’ hiring process.For competitive talent, it’s pretty much an all-out war. Every organization does what works for them and the recruiters they’ve worked with. What this means is each company has a different way of vetting, screening, and ultimately making offers to candidates: a very manual process.Check out any online review forum and you’ll see there are HUNDREDS of ATS’. many with top notch reviews. Top Applicant Tracking Systems. Does this mean all of them are equally good? No, this only means that there are hundreds of different and equally valid ways to hire people.Only companies like Google have really tried to turn their hiring into a science, and even then, their process will be completely different from another company’s—different brand, different needs, etc.Hiring Software is a tough and thankless space. As a result, this is going to be a rather long, comprehensive answer to try to get at some of the major differences between players in the market.OVERVIEW:There’s no ‘Gold Standard’ ATS. Let’s leave that out there. Even the market leaders like Workday and Silicon Valley darlings in the space like Greenhouse do some things really well and then expand somewhat haphazardly across the spectrum. And while Lever (company) , TAM, Greenhouse.io, Halogen and People HR are some of best reviewed ATS software companies, I personally know people using at least 3 of those systems that aren’t blown away.Even now, many companies are still using spreadsheets to track their applicants. Using spreadsheets to track applicants, creates an environment of little collaboration, and wastes time. Previously, ATS's were strictly for resumes, and didn't allow for the reporting and analytics that current systems offer. Newer systems include referrals, skills assessments, and mobile applications.Companies decide what their specific needs are for their recruitment process. A small company may need to use social media to get the word out that they're hiring, while a large company may need analytics that allow it to view the cost effectiveness of their hiring process. Certain verticals, like healthcare or law, may need something more specialized.Rather than look at hundreds of ATS’ and compare features, I’ve instead picked 4 companies that represent ‘legacy’ software (Cornerstone), a fast growing standard (Workday), and two tech start-ups (Greenhouse and Lever), which get a ton of buzz out in Silicon Valley.First, I’ll give an overview of the companiesThen, we’ll take a look at how they do at 5 critical ATS tasks:Building candidate pipelineManaging evaluation processCollecting feedback on candidatesReporting on your hiring effectiveness / hiring processHiring and Onboarding employeesI have divided my answer into the process areas in question and then additionally between each company to provide a features comparison.Finally, in the appendix I’ve put a bunch of user reviews (along with the highest user-rated ATS’) and screenshots.I have a background in HRIS and working with buyers and end users and this structure mirrors how I’d think about buying these pieces of software depending on my needs.COMPANY COMPARISON OVERVIEWABOUT WORKDAYFounded in 2005, Workday provides a complete HRIS solution, payroll and financial management. While Workday does leverage technology partners, their product has been extensively built in house. They leverage Adaptive Analytics for providing customers with analytics. Within the Workday Human Capital Management hire to retire product, they have talent management, recruiting, onboarding and workforce planning tools. In 2012, Workday went public and today they target mid-sized to global Fortune 500 companies.ABOUT GREENHOUSEGreenhouse is a SaaS company that provides an end-to-end recruiting, applicant tracking, hiring and onboarding product. Greenhouse leverages technology partners to augment their functional areas. Aside from their comprehensive features, Greenhouse spotlights their analytics tool which is powered by analytics leader Tableau Software. Based on customer reviews, the Greenhouse product is most popular with mid-sized companies. Founded in 2012, Greenhouse completed Series C funding of $35M in August 2015; this investment brought their total funding to $60.13M.ABOUT LEVERLever, a newer recruiting software company, started in 2012. Their idea was to integrate the hiring process, not just within HR, but to include all members of the hiring process, including management and executives. They also wanted to make their platform user-friendly and accessible on the go, not just for recruiters, but for applicants. In just under 4 years, they have acquired clients such as: Quora, Shopify and Netflix.ABOUT CORNERSTONECornerstone has been in the recruiting software market since 1999. Their philosophy, in terms of what they offer their clients, is to encompass all aspects of the recruitment process: recruit, interview, hire, onboard, train, etc. They are a global company, with their product being used in 191 countries. They have over 25 million users, who speak 42 different languages. Along with big name corporations like Hallmark, Xerox and Walgreen's, Cornerstone's software is also used by government agencies, higher education, etc.HOW DO THE ATS’ COMPARE ON DIFFERENT FRONTS?1. Building a candidate pipelineWorkday acquired Identified in 2014 to build their sourcing product. Identified goes beyond the basic candidate search to find candidates that may not always seem the most interesting on paper but are a better fit for the role which will give Workday an edge. Workday will use gamified pre-hire assessments to build a comprehensive talent pool, something only 40% of companies do today. Like many competitors, candidate sourcing comes from a variety of resources, but with their advanced filtering systems, they capture candidate data traditional sources can not.Greenhouse leverages a mixed bag approach including job boards (via technology partners), external events, social media, external agencies, in-house referrals. There are built in features that help identify skills needed to fill gaps in their candidate pipeline. A/B testing in these environments provides the recruiting team data on which avenues bring in the best candidates.Lever believes that companies need to collaborate within, to gain the right candidate for the position they are hiring for. By using online sourcing, email sync and in-house scheduling, more people can be involved in the hiring process, which makes everyone feel empowered by the process. Also Lever allows recruiters to pull information directly from the web into a candidate profile. This means that someone who may be otherwise employed, could be invited to apply for a position, based on the imported information. Lever believes that every employee in a company should have access to Lever, to easily enable referrals. This helps to create a larger applicant pool.Cornerstone believes the recruitment process shouldn't be time extensive. They believe that using social tools helps to streamline the process and creates a better experience for the candidate. They also believe their reporting metrics can help from the beginning of the process, to determine the "cost per hire", and where your best talent is coming from. They also use in-house referrals, and collaborative tools to ensure a smooth process.2. Managing the hiring & evaluation processWorkday took a different approach to hiring by moving away from a tradition applicant tracking system in the hiring and evaluation process. Workday made their process predominantly mobile for both the hiring team and the candidate, but what this really meant is that the mobile and the web version are equals in terms of functional usability. All aspects of the hiring process are automated to prevent stop-gaps in the hiring flow.Greenhouse works on automation; meaning, once a candidate enters the system and begins the hiring process, there are automatic workflow triggers that move the candidate along and prevent stop-gaps. They also have a function called ‘The Interview Kit’ which each interviewer receives and it provides all relevant information such as the resume, instructions for the interview and a scorecard. This ‘kit’ is consistent for each level of the interview which they say helps make the final evaluation clear and objective.At Lever, even the evaluation process is collaborative. Using their email sync and Slack, their system allows immediate questions and answers from within to company, to allow for a faster process in choosing the right candidate. Also, any conversations that a candidate has had with someone inside the company, can be tracked for easy reference.Lever integrates the evaluation and feedback process to simplify the process. Since they believe all employees involved in the hiring process should have access to the system tools, this enables multiple types of feedback for a candidate, but all kept within one simple system. Feedback is included as part of the email sync and Slack system. As an example, a recruiter could post a question to a member of the hiring process, or multiple members, through a community set up on Slack. All they have to do is @mention a member, and await their response.Cornerstone has grown with the technologies and social tools available. They have also moved to using the collaborative method of hiring. Cornerstone offers a scorecard system that allows for easy comparison of candidates, in a customizable way that shows candidates as green, yellow or red. The easy color coding of where the candidate stands in the process, and how they rate for the position could be a very useful tool. They believe in using predictive analytics to help choose the right candidate.3. Collecting feedbackWorkday feedback is collected during each interview stage and is completely visible to everyone on the internal hire side by having all data stored in the same place. The type of feedback collected is determined by the company and is customizable based on specific needs of the role or organization. Workday provides candidate scorecards built in to the hiring process. By having both mobile and web-based applications, Workday has seen a 400% increase in customer activity on mobile devices which could translate into greater involvement during the feedback cycles.Greenhouse’s interview template makes it so that feedback collected is consistent and can ultimately provide an objective comparison. The kit makes the feedback collection process collaborative and will also save time among the entire team involved in hiring because all information is stored in the same place. Please note, the candidate scorecard is not numbers based.As mentioned, Lever collects feedback through the evaluation process.Cornerstone’s feedback is integrated with the scoring process above, so people can assign feedback to each candidate in the system.4. Evaluating your hiring process & reporting on hiring effectivenessWorkday specifically calls out how they use their analytics to spotlight how effective your hiring process is. Leveraging Adaptive Analytics they can even drill deeper to show recruiting and hiring managers the ratio of candidate pipeline to headcount which allows teams to increase their effectiveness and play a proactive role in recruiting. While this is not a part of the question, I found that the Identified acquisition provides analytics that go a step further and bleed into retention. For example, "you're able to pull up recommended job changes for each person ranked by impact on retention risk and right within Workday, you can start the process to make that job change"Greenhouse has partnered with Tableau Software to run the analytics on their product. This means that the hiring team will be able to understand where in their process they can make changes to be more cost effective and source better quality talent. For example the data can allow the recruitment team to identify candidate patterns such as when and why they fell out of the evaluation process; this in turn can help the recruiters filter candidates out earlier when the evaluation costs less money (techcrunch unicorn) i.e. during phone interviews. Furthermore you can leverage the tool to run visual data on how effective you were at each stage starting with sourcing your candidates.Lever offers a simple platform, which utilizes filters to create reports that can be exported to Excel or used right in their applicant interface. The metrics allow a company to determine where their efforts are working, and where they need improvement. They also enable a user to see how their pipeline is working and where their source of applicants, and eventual new hires are coming from.Cornerstone reporting allows for an overview of many standard and customizable views. It's not only available for the recruiting process, but for current employee trends and business practices. This alone allows a company more information to apply to their hiring process. One feature they have is headcount planning, which allows a company to see how many people they have in their departments at the current time, and according to data, plan for future hires.5. Onboarding employeesWorkday provides a comprehensive new hire onboarding which provides new hires with a one-stop to complete all necessary documents required for the HR team; completing personal information, entering payroll information and completing compliance documents. Workday’s application is very compliance oriented and does not extend to other new hire areas such as how to set up accounts and access operating programs.Greenhouse made their first acquisition in November 2015 to extend their product offering to onboarding. This acquisition provides new hires with an interactive checklist that takes them through how to set up their accounts, acquire their necessary equipment, complete hiring forms & documentation, how to set up email & calendar, and the general company welcome. They do not include new hire training.Cornerstone is more versed in the actual onboarding process. They have been around longer than Lever, and have grown with the market needs. Not only does Cornerstone include a specific system devoted to onboarding, they also have a system in place that tracks current employees for new positions, along with a system that tracks training of new and existing employees. They believe that the onboarding process is crucial to get your new hires from training to working.Right now, from information on the Lever website, Lever does not yet offer any system for onboarding. They are still a growing company, and right now are focused on the hiring process.CONCLUSIONS?All of these solutions have compelling products for the applicant tracking, recruiting, and onboarding (except Lever).
